Upgrading Domain Controllers to 2012 R2

Hi,

We have 2 domain controllers, one physical and one virtual.  It is time to replace the physical server hardware and I thought I'd take the opportunity to upgrade to 2012 R2 as well.

The current setup is Windows Server 2008 R2 and I see that the current function level is Windows Server 2003, I have no idea why.

I've been researching how to perform this migration but still have a few questions, this will be my first attempt at doing this kind of migration/upgrade.

I have the new server in the rack and have loaded 2012 R2 and all the latest patches.

All of the step-by-step procedures I have looked at only address one domain controller.  What would I have to do differently with two dc?  Should I have another VM staged and ready to go at the same time?

How transparent is this process to end users, do I have to do bump everyone off the network before performing this migration or can I do it during normal business hours?

As a neophyte how smooth is this process?  I mean, do I have to worry that it will blow up in my face and having to spend large $$ to get a consultant to clean up my mess, or does it flow pretty smoothly with little chance of catastrophe?

What are the trickiest parts of this, where are the hidden gotcha's?
